Sometimes the universe hands you exactly the lesson you need, right when you need it most. This week, a frustrating encounter with a school administrator became a masterclass in why human-centered AI design isn’t optional. It’s essential. As many of you know, we’re moving from Indiana to Texas, and our son’s test scores didn’t translate into the new school system. Different states, different assessments. Simple enough, right? Not to one administrator who saw our application as incomplete, denied it, and offered us additional testing dates…the next day and in 5 days. We live 900 miles away. The proposed solution was impossible, yet the process moved forward anyway. Here’s what struck me: she was operating exactly like an AI agent would. Input → criteria check → binary decision → prescribed action. No pause for context. No consideration of logic. No escalation to someone who might bridge the gap between “different” and “wrong.” This is our warning signal as we race toward AI agentification in every corner of work. The algorithm isn’t the problem. It’s how we design the system around it. Who gets brought into the loop? When? With what mindset? And critically: are we training humans to think like machines, or are we designing systems that elevate human judgment? I’m grateful for this reminder. As architects of the future of work, we have a profound responsibility: to build systems that make space for human discernment, not eliminate it. To design escalation paths that value context, not just compliance. To remember that the goal isn’t efficiency at all costs, it’s better outcomes for real people. And to make sure the people really understand their role, and have the right mindset. Where have you seen humans operating like algorithms? Or better yet, where have you seen brilliant human-in-the-loop design that actually works? I’d love to hear your stories. 1 data set. Different name. Different output. Day 2 at the SCP Society of Consulting Psychology Mid-winter conference, Alise D. ran an experiment that should make every consulting psychologist (and human, generally) uncomfortable. She fed an AI tool two identical Hogan profiles. Same scores. Same assessment data. The only difference? One was labeled "Julie." The other was labeled "John." The results were not the same. John's feedback was written in executive summary format. Julie's was more prose-like. John got agentic language: "lead," "expand strategic visibility," "broaden networks." Julie got softer framing: "stretch assignments," "encourage," "development in..." Same person. Same data. Different gender. Different output. This is the problem with AI in our field right now: it's not neutral. It's reflecting and amplifying the biases already baked into the data it was trained on. And if we're not testing for this, we're not doing our jobs. As consulting psychologists, we have a responsibility here. We are the people organizations trust to make fair, evidence-based decisions about talent. If we adopt AI tools without auditing them, we become complicit in the bias. 3 things we need to do: 1️⃣ 𝗧𝗲𝘀𝘁 𝘆𝗼𝘂𝗿 𝘁𝗼𝗼𝗹𝘀 Run your own Julie/John experiment. Feed the same data with different names, genders, ethnicities. See what comes back. If you're surprised, that's information. 2️⃣ 𝗔𝗱𝘃𝗼𝗰𝗮𝘁𝗲 𝗳𝗼𝗿 𝘁𝗿𝗮𝗻𝘀𝗽𝗮𝗿𝗲𝗻𝗰𝘆 Ask vendors: What data was this trained on? How have you tested for bias? If they can't answer, that's a red flag. 3️⃣ 𝗣𝘂𝘀𝗵 𝗯𝗮𝗰𝗸 Don't adopt tools just because they're shiny and fast. Our credibility depends on fairness. Speed is meaningless if it scales inequity. AI isn't going away. But neither is our responsibility to the humans on the other side of assessments. Have you tested your AI tools for bias?
