Reimagining the 🏛️ Classroom: Imagine a classroom where students drive the lesson, and the teacher offers constructive feedback at regular intervals, prompting learners to think beyond the textbook through deep, open-ended questions and organizing tasks that connect mathematical concepts to everyday life. Sounds fantastic, right? But do we observe this in every classroom? If yes, we’re approaching our 🦄 unicorn moment, a rare but ideal educational experience. If not, the question becomes: How do we cultivate such classrooms? It all begins with teacher training and the instructional model adopted by the institution. Let’s explore three popular models of teacher training: 1. 🧑🏫 Craft Model (Wallace, 1991) In this model, the trainee teacher works closely with an expert, learning by emulating their teaching techniques. Pitfall: The trainee is primarily exposed to the strategies of a single expert, which may limit innovation and adaptability. 2. 📚 Applied Science Model Trainees acquire scientific knowledge and pedagogical theories, then apply them in the classroom. Pitfall: A disconnect often exists between theorists and practitioners, creating barriers in translating theory into effective practice. 3. 🤔 Reflective Model Trainees integrate theoretical knowledge with prior experience, apply it in practice, and reflect on their teaching. This reflection informs future planning and instructional decisions. Strength: Though non-linear, this model encourages problem-solving and continuous growth. 🏅 The Ideal Approach: A Thoughtful Blend Personally, a hybrid model offers the most effective results. Trainee teachers: -Study pedagogical theories, -Observe expert practitioners, -Design and implement their own teaching strategies, -Receive mentorship and constructive feedback from experienced educators. Investments in people will not only help you to achieve your organizational goals, but it will create a culture of trust and encouragement. I was inspired by this recent blog from Laura Bernhard, PhD at California Competes about a recent initiative at San Diego Mesa College in preparing faculty for the growing demands of online instruction, and doing so by investing in the professional growth of those faculty. https://lnkd.in/gNb7SE_2 We did something similar at San Mateo County Community College District during the pandemic. Courses moved online, and there was a recognition that homegrown, project-based professional development was the key for our faculty. But what determined if someone was faculty? Tenure or tenure-track? Contingent/adjunct? Lecturer? Middle College? Dual enrollment? If you were to tease out the entirety of the group, the # of faculty reached close to 1000, more than 3x the number if we just stayed with traditional 'tenure/tenure-track' thinking. What did we do? We invested in people. We amended an existing four-week online teaching course. We aligned instructional designers and faculty support coaches to be onboarding courses every other week. We kept the faculty coaches available after the work was done. We made the course cumulative; the lessons of Week 1 were applied in practice in Week 2, and the theory of Week 2 was practiced in Week 3...so by the end of Week 4 the faculty had not only been certified in online education but had built *more than 80% of an online course* - and all of this in 25 hours! Oh yeah, and we funded it too. Learners were compensated. Support faculty were compensated. Designers were compensated. It was expensive. But by the end of the 2020 Summer, more than 85% of *ALL* instructors in the San Mateo County Community College District had successfully completed the course - tenure, adjunct, high school dual enrollment teacher, etc. By the end of the Fall, that number was above 90%. Learning is predicated by presence. The presence of the online committee and district leadership that resulted in the high-price decision to fund people not products resulted in a culture change, a recognition of the online environment and a presence in those spaces for students, for each other, and for the broader community.

PLCs that emphasize actionable strategies help bridge this gap. Teachers can collaborate on how to tweak a broad concept into something that works. 3️⃣ Sustained Professional Growth Immediate application of PD strategies also fosters a culture of continuous improvement. Teachers who see small successes are encouraged to experiment and innovate further. This approach aligns with modern educational needs—like adapting to remote learning or integrating SEL strategies—which require quick pivots and practical solutions. By focusing on immediate implementation, intentional PLCs ensure that professional development is not just a theoretical exercise but a transformative experience for educators and students alike. Educators are taught Bloom’s Taxonomy and Maslow’s Hierarchy of Needs but often forget that without one, they cannot truly have the other. Students, even the youngest ones, are sent to us to learn every day, but when their basic needs aren’t met, learning can be almost impossible. If there was one thing I would love every teacher and parent to understand, it would be this- we must Maslow before we can Bloom. Maslow taught us that the following needs must be met in order for children to learn: Physiological (water, food, shelter, sleep and clothing), Safety (personal security, resources, health, property), Love & Belonging (friendship, intimacy, family, sense of connection), Esteem (respect, self-esteem, status, recognition, strength, freedom) and Self-actualization (desire to become the most one can be). If a child comes to us hungry, tired, sad, alone, feeling disconnected or unsafe, how can they possibly be ready to learn? As teachers, we must ensure that our students have their basic needs met when they are with us. We must meet their basic social emotional needs whether it be with a hug, kind word or a little extra patience so they can be relaxed and ready to learn. This task can seem impossible at times, especially when you have a full class of little people with big emotions that can manifest as behaviors, outbursts and other challenges, but it is possible. If we take the time to get to know our students, show them we care and become a reliable source of comfort for them, we can help them meet their needs and BLOOM as learners!

Teacher learning goes far beyond professional development. To truly impact student outcomes, teachers must engage in ongoing learning that includes: --Accurate pronunciation of student names --Understanding student learning preferences --Awareness of culturally relevant events and influences --Building connections with families and parents --Understanding community needs Staying current on the latest best teaching practices is essential—but it’s only part of the equation. Each school year, teachers must also invest time in getting to know their students on a personal level. When educators show genuine interest in their students' lives, students are more likely to feel seen, valued, and engaged in the classroom. This relational learning is just as critical as instructional strategies when it comes to making a lasting impact.

Framework: Maslow Before Bloom in Education 1. Foundation – Maslow’s Needs 🧩 Physiological: School breakfast/lunch programs, hydration breaks, rest spaces. Safety: Anti-bullying policies, trauma-informed teaching, predictable routines. Belonging: Mentorship, peer-support groups, culturally responsive pedagogy. Esteem: Student voice in decision-making, celebrating effort, not just grades. 2. Structure – Bloom’s Cognitive Growth 🌱 Once foundational needs are supported, teachers can build lessons that: Start with Remember & Understand (recall, comprehension). Move to Apply & Analyze (hands-on, problem-solving). Reach Evaluate & Create (critical thinking, innovation). 3. Real-World Classroom Strategies ✨ Morning check-ins: Quick emotional pulse before academics. Safe space corners: Small areas in classrooms for calming down. Integrated SEL (Social-Emotional Learning) alongside academics. Maslow-informed lesson planning: Each unit considers student context first. 4. Policy Implications 🏫 Metrics should track well-being indicators (safety, inclusion, engagement) alongside test scores. Teacher training must include psychology + empathy-based practice. Schools should be community hubs for nutrition, counseling, and social support.

Want to think smarter about teacher development? Imagine it like a burger: ↓ Getting better as a teacher (or helping others to get better) is not an easy task. This is due to things like the paradox of expertise (the best teachers make it *look* easy), the knowing-doing gap, and habit inertia. To give ourselves the greatest chance of success, we must invest heavily in 'what works' when it comes to professional development (PD) and ignore almost everything else. So... what works? Instructional coaching? Learning communities? Lesson study? Well, it actually doesn’t make a lot of sense to ask whether things like instructional coaching are effective. It's like asking if a burger is healthy. It depends on what they contain. Like a burger, any PD is only as good as its *ingredients*. And so, what are the 6 essential ingredients of effective PD? If any of the following are absent, change is unlikely to happen: 1/ GET IT → Helping teachers to develop an understanding of the science of teaching and learning. 2/ SEE IT → Helping teachers to develop a bank of strategies of what the science looks like in practice. 3/ TRY IT → Engaging in rehearsal to help teachers contextualise these strategies for their subject(s), students, and selves. 4/ KEEP IT → Helping teachers to build fluency in these strategies and embed them in the routines of their work. 5/ FIT IT → Tailoring development to the contexts and needs of teachers and, where possible, their teams and schools. 6/ OWN IT → Motivating teachers to invest effort in all these processes and follow through with any commitments they make. NOTE GET IT and SEE IT can be done in either order, but both must come before TRY IT, which must come before KEEP IT. FIT IT and OWN IT should be considered before and throughout the PD experience. The 'IT' in each case refers to the content of each activity. And so, while the nature of these ingredients is generic for all teachers, their content should be specific to the subject, age range, or even culture each teacher operates in.
