But humans don’t learn by consuming information. They learn by connecting ideas, making meaning, and putting their knowledge and skills into practice over and over again until their brains physically change. If you want to genuinely change behaviour and performance in your organisation then your whole strategy needs to be designed with the brain in mind. Here are three practical principles to share with your design and delivery teams: 🧠 Space, don’t cram Learning needs time to settle. Encourage teams to design experiences that build over time rather than delivering everything in one go. The return on retention is remarkable. 💡 Engage peoples emotions People remember what feels relevant and real. Challenge your designers to stimulate learners emotions with hooks like stories, challenges and personal connections. Don't just design pretty slides. 🔄 Practice and retrieval Learning journeys, rather than one off events, give people time to apply, reflect, and test new skills where it matters - on the job. This doesn't mean repetition for its own sake; it's simply how neural pathways are strengthened. When your learning strategy aligns with how the brain naturally works key metrics like engagement, performance and business impact improve. Our brains don’t thrive under marathon sessions or dense slide decks. They need rhythm, variety, and rest. The science is clear: • Shorter, spaced sessions improve consolidation and memory. • Multimodal design (visuals, discussion, application) keeps engagement high. • Deliberate downtime activates the brain’s default mode network — where meaning forms. It’s not about more information. It’s about designing conditions for real change. Behaviour Change, Not Just Courses Too often, the answer to every performance problem is “build another course.” But knowledge alone doesn’t drive change, behaviour does. Effective learning experiences include: • Experience-based triggers that prompt action. • Social reinforcement to sustain new habits. • Retrieval practice to strengthen recall and confidence. When you shift from course completion to behaviour activation, learning stops being an event; it becomes a habit. Navigating AI and Automation AI brings both opportunity and risk. If we outsource too much thinking, we weaken the neural pathways that make us adaptable and creative. Some guiding principles I shared on the show: • Use AI to augment critical thinking, not replace it. • Design friction points that encourage reflection. • Give early-career learners space to build expertise before automation takes over. AI can enhance learning, but only when we keep the human brain at the center. Whole-Brain Design in Action At Synaptic Potential, we’ve seen organisations transform by embedding neuroscience into learning strategy. One global firm reshaped C-suite culture by introducing neuroscience-based reflection tools that transformed how leaders approached feedback. Another redesigned performance reviews to make them more constructive and less stressful, boosting engagement and trust. These results didn’t come from adding more content, but from aligning with how people actually learn. A Field Guide for Learning That Lasts If you’re in L&D or leadership, your challenge isn’t just to deliver information, it’s to create change that endures. That starts with respecting how the brain learns, consolidates, and grows. Because when we design with the brain in mind, learning doesn’t just stick, it scales.

Map the Learning Sequence: Break the lesson into digestible chunks review, model, guided practice, independent practice, and reflection. 3. Design Scaffolds and Supports: Prepare visuals, sentence starters, anchor charts, or manipulatives that help all learners access the content. 4. Script Key Questions and Prompts: Plan open-ended questions that connect new material to prior learning and encourage metacognition. 5. Plan for Checks and Feedback: Decide when and how you’ll assess understanding thumbs up/down, exit tickets, think-pair-share, etc. 6. 🧠 Learning Isn’t Taught — It’s Designed Most of us were never taught how to learn. We were taught how to memorize, how to pass, how to comply — but not how to internalize, apply, and grow. That’s why in Learning & Development, our job isn’t to deliver training. It’s to design experiences that stick. Because adults don’t show up as blank slates — they bring experience, perspective, and emotion into every learning space. They’re silently asking: 👉 Why does this matter to me? 👉 How will this make my job easier? 👉 Will I have a voice in this process? If they don’t find relevance or respect, they tune out — mentally long before they ever disengage on camera. Here’s what I’ve learned over the years designing learning that actually lasts: 💬 Start with why before how 🎧 Engage multiple senses — let them hear it, see it, and do it 🤝 Create psychological safety so learners can take risks 🕒 Space learning out to give the brain time to absorb ⚖️ Add just enough stretch to activate curiosity without overwhelm 🔁 Reinforce through practice, reflection, and teaching others The most successful programs I’ve led weren’t built to “teach.” They were built to change how people think and perform. Learning isn’t an event — it’s an ecosystem. Yes, formal training matters. But real transformation happens in conversations, coaching, and application on the job. The most useful design lesson I got this week came from a 100-year-old building. 👇 This weekend, I visited the Bauhaus Museum in Dessau, and surprisingly, I came away with insights that felt deeply relevant to my work in instructional design. Bauhaus (1919–1933) was more than just a design school. It was a revolution in thinking. They were among the first to unite art, technology, and practicality — shaping a design philosophy that still speaks to us today. Here’s how I’m rethinking some of their core ideas through the lens of modern learning design: 1️⃣ Form follows function — Design isn’t about decoration. It’s about making the purpose visible and usable. In learning, that means cutting the fluff and putting outcomes first. 2️⃣ Honesty of materials — A course should be a course. Let’s not dress it up as a game or a show unless that’s part of the goal. Learners value clarity. 3️⃣ Unity of disciplines — Bauhaus embraced the synergy of different crafts. In ID, it’s the collaboration between designers, SMEs, and AI that brings learning to life. 4️⃣ Simplicity through intention — Less isn’t just more — it’s stronger. Well-structured simplicity improves both focus and retention. 5️⃣ Design as process — Iteration was central to Bauhaus thinking. It’s also at the heart of effective learning design: test, adjust, evolve. 💬 Bauhaus didn’t give us answers. Gagné’s Nine Events of Instruction was revolutionary in its time. But that time was nearly 80 years ago. It was built for military training—linear, rigid, objective-driven. It assumes the designer controls everything, the learner starts from zero, and outcomes are best achieved by following a prescribed sequence. That’s not how learning works anymore. Modern learners are rarely blank slates. They come with prior knowledge, personal context, and the ability to access what they need on demand. They’re not sitting passively, waiting for content to be “presented.” They’re navigating ambiguity, asking questions, collaborating, and applying knowledge in complex, unpredictable environments. That’s why I’ve moved away from traditional instructional design models like Gagné—and toward frameworks that reflect how people actually learn. I draw from Learning Experience Design (LXD), which blends learning science, user experience, and accessibility to create more engaging and emotionally resonant learning. I also pull from the 5E model, which prioritizes inquiry and exploration, and Universal Design for Learning (UDL), which builds flexibility and inclusivity into every part of the design. Models like Design Thinking and Agile Learning Design keep me grounded in iteration, learner feedback, and real-world relevance. And Bob Mosher’s Moment of Need Model reminds me that not all learning happens during training—it often happens in the workflow, under pressure, when support is needed most. I don’t follow any of these models religiously. I use what fits. Because the moment we box ourselves into one system, we stop designing for people and start designing for process. Gagné made sense in a world of chalkboards and overhead projectors. Today, we’re designing for mobile, social, immersive, and AI-powered experiences. That requires more flexibility, more empathy, and a willingness to break the mold when it no longer fits. Models are helpful. Dogma is not.

Designing training programs that actually transform learners? Start with this timeless truth: People don’t learn just by listening. They learn by doing. One of the models I often use while designing development interventions is the 70-20-10 model of learning. Originally developed by McCall, Eichinger, and Lombardo, this framework continues to remain relevant — even in an age of AI-driven learning and digital platforms. Here’s how it breaks down: 1) 70% – Experiential Learning - Learning by doing. On-the-job tasks, stretch assignments, simulations, and real-life decision-making. This is where actual transformation happens. It’s the space where knowledge turns into capability. 2) 20% – Social Learning - Learning from people. Through feedback, coaching, mentoring, peer discussions — we learn by observing, reflecting, and engaging with others. It deepens context and creates community. 3) 10% – Formal Learning - Learning from structured content. Workshops, courses, textbooks, instructional videos. Still important — but only a small piece of the bigger puzzle. When I design workshops, I treat this model not as a formula — but as a design principle. The formal workshops (10%) introduce key concepts. The social components (20%) reinforce it through feedback and peer exchange. But it’s the on-the-job application (70%) that brings the real shift. Because people don’t remember slides — they remember experiences. The 70-20-10 model is a reminder that learning isn’t an event. It’s a process. Transformation doesn’t come from knowing… it comes from doing.
