A key part of my role in a previous organisation was delivering training. I was handed a standard deck from the corporate office. Product details, compliance pointers, pages of carefully curated content. But something felt off. The audience sat quietly. No questions. Low energy. And by the end of the session, I felt the same. It wasn’t the people. It was the format. Too much on the slide meant no room for thought. Reading bullet after bullet felt like reading the brochure out loud. So I began experimenting. I kept the content, but changed the delivery. Turned theory into interaction. I broke the topics into small, playful puzzles: fill-in-the-blanks, match-the-columns, unscramble-the-keyword rounds, even “pick the right option” caselets. Halfway through one session, someone smiled mid-discussion and said: “This actually feels fun, sir.” That one line told me something had shifted. To wrap up, I’d still walk them through the original slide deck, but now, the tough slides felt easier. Concepts clicked faster. Even the denser stuff passed in a breeze. Since then, this has become my go-to approach. Fewer bullet points. More buy-in from the room. Because if your slides already say everything.... why should anyone stay awake? Back in 2017, my team had a simple but powerful ritual. We held "I have a design challenge" meetings, where someone would bring a project they were working on, and we’d workshop it together. These sessions weren’t just about fixing problems. They helped us grow our skills as a team and learn from each other’s perspectives. In 2024, I wanted to bring that same energy to learning designers looking to level up their skills in a fun and engaging way. This time, I turned to Tim Slade’s eLearning Challenges but took a different approach. Instead of just participating, we started doing live reviews of the challenge winners. How It Works One person drives the meeting, screensharing the challenge winner’s eLearning project while recording the session. We pause at each screen and ask two simple but high-impact questions: ✅ What worked well and why? ✅ What would you do differently and why? This sparks rich discussions on everything from instructional design and accessibility to visual design and interactivity. Everyone brings their unique expertise, turning the meeting into a collaborative learning experience. Want to Try It? Here’s What You Need ✔️ A web conferencing tool with recording capabilities ✔️ Adobe Premiere Pro or a transcript tool (optional, but helpful) ✔️ A generative AI tool like ChatGPT, Gemini, or Claude (optional for extracting themes from discussions) After the session, we take the recording and import it into Adobe Premiere, which generates a transcript in seconds. Then, using GenAI, we pull key themes, quotes, and takeaways, turning raw discussions into actionable insights. Why This Works This approach takes learning from passive to interactive. Many of us have experienced this: We give a presentation and when we are done, we open it up for questions. Moments of awkward silence follow. Eventually, a few questions trickle in. Embarrassment avoided. But we know: active audience engagement looks different. Much of my work with clients revolves around designing engaging, highly interactive workshops, trainings, panel discussions, and presentations. I just stumbled upon a short article by Joe Murphy, CCEP (see link), sharing an effective technique he uses to get participants involved during presentations or trainings. The beauty of it: It is very easy to apply, doesn’t require props of any kind, and suitable both for in-person and virtual settings. The technique in brief: 1) After a short introduction of yourself and your topic, ask participants to turn to a neighbor or two. Ask them to introduce themselves and share what they hope to get out of this session. 2) As you finish your presentation and move into the discussion part, ask participants again to turn to a neighbor and discuss: What was presented that you have questions about? What is your perspective on the topic? 3) After a few minutes, harvest discussion topics from the group. Why is this simple technique effective? 1) The presentation becomes more user-centered. It allows the presenter to be responsive to the interests of the audience and conveys to the audience that they and their perspectives are valued. 2) The exercise loosens participants’ tongue. As they speak to each other, they rehearse what they have to say, boosting their confidence to speak up in the larger audience. 3) People are much more satisfied with a session where they were able to contribute and felt heard. Early in my facilitation career, I made a big mistake. Spent hours crafting engaging activities and perfecting every little detail… Thinking that amazing learning design is what would make my workshops stand out and get me rehired. Some went great. Some bombed. You know the ones, sessions where: - One participant dominated the conversation. - People quietly disengaged, barely participating. - half the group visibly frustrated but not saying anything. I would push through, hoping things would course-correct. But by the end, it was a bit… meh. I knew my learning design was great so... What was I missing? Why the inconsistency between sessions? 💡I relied too much on implicit agreements. I realised that I either skipped or rushed the 'working agreements'. Treating it like a 'tick' box exercise. And it's here I needed to invest more time Other names for this: Contract, Culture or Design Alliance, etc... Now, I never start a session without setting a working agreement. And the longer I'm with the group, the longer I spend on it. 25 years of doing this. Here are my go-to Qs: 🔹 What would make this session a valuable use of your time? → This sets the north star. It ensures participants express their needs, not just my agenda. 🔹 What atmosphere do we want to create? → This sets the mood. Do they want an energising space? A reflective one? Let them decide. 🔹 What behaviours will support this? → This makes things concrete. It turns abstract hopes into tangible agreements. 🔹 How do we want to handle disagreement? → This makes it practical. Conflict isn’t the problem—how we navigate it is. ... The result? - More engaged participants. - Smoother facilitation. - Ultimately, a reputation as the go-to person for high-impact sessions. You probably already know this. But if things don't go smoothly in your session. Might be worth investing a bit more time at the start to prevent problems later on. 🤔 How might you infuse more experiential elements into even the most standard Q&A session? This was my question to myself when wrapping up a facilitation course for a client that included a Q&A session. I wanted to be sure it complemented the other experiential sessions and was aligned with the positive adjectives of how participants had already described the course. First and foremost - here is my issue with Q&As: 👎 They are only focused on knowledge transfer, but not not memory retention (the brain does not absorb like a sponge, it catches what it experiences!) 👎 They tend to favor extroverts willing to ask their questions out loud 👎 Only a small handful of people get their questions answered and they may not be relevant for everyone who attends So, here is how I used elements from my typical #experiencedesign process to make even a one-directional Q&A more interactive and engaging: 1️⃣ ENGAGE FROM THE GET-GO How we start a meeting sets the tone, so I always want to engage everyone on arrival. I opted for music and a connecting question in the chat connected to why we were there - facilitation! 2️⃣ CONNECTION BEFORE CONTENT Yes, people were there to have their questions answered, but I wanted to bring in their own life experience having applied their new found facilitation skills into practice. We kicked off with breakout rooms in small groups to share their own experiences- what had worked well and what was still challenging. This helped drive the questions afterwards. 3️⃣ MAKE THE ENGAGEMENT EXPLICIT Even if it was a Q&A, I wanted to be clear about how THIS one would be run. I set up some guidelines and also gave everyone time to individually think and reflect what questions they wanted to ask. We took time with music playing for the chat to fill up. 4️⃣ COLLABORATIVE LEARNING IS MOST IMPACTFUL Yes, they were hoping to get my insights and answers, however I never want to discredit the wisdom and lived experience in the room. As we walked through the questions, I invited others to also share their top tips and answers. Peer to peer learning is so rich in this way! 5️⃣ CLOSING WITH ACTIONS AND NEVER QUESTIONS The worst way to end any meeting? "Are there any more questions?" Yes, even in a Q & A! Once all questions were answered, I wanted to land the journey by asking everyone to reflect on what new insights or ideas emerged for them from the session and especially what they will act upon and apply forward in their work. Ending with actions helps to close one learning cycle and drive forward future experiences when they put it to the test! The session received great reviews and it got me thinking - we could really apply these principles to most informational sessions that tend to put content before connection (and miss the mark). 🤔 What do you think? Stop designing workshops around topics. Start designing them around decisions. Every bad workshop starts the same way: "We need a workshop on communication." "Let's do something on leadership." "The team needs training on collaboration." Those aren't workshop briefs. Those are themes. And themes are where workshops go to die. Here's what happens when you design around a topic: → You google "communication workshop activities" → You find 15 exercises that sort of relate → You pick the ones that fit your time slot → You deliver them in a logical order → Participants leave saying "that was interesting" → Nothing changes The workshop felt full. But it was full of content, not decisions. Now here's what happens when you design around a decision: → You ask: "What specific decision does this team need to make?" → You design every activity to get them closer to that decision → Participants leave having made the decision together → Something actually changes on Monday Same amount of time. Completely different result. Here's how to make the shift: Step 1: Replace the topic with a decision statement. → Topic: "Team communication" → Decision: "How will we handle disagreements when the project lead and the client manager don't agree?" → Topic: "Leadership development" → Decision: "What are the 3 behaviours we expect from every people manager, starting next quarter?" → Topic: "Collaboration" → Decision: "Who owns what in the handoff between sales and delivery, and what does the process look like?" A decision statement is specific. It names the tension. It points to a real problem that needs resolving. Step 2: Design the session backwards from the decision. Ask three questions: → What information does the team need to make this decision well? (That's your input. Keep it short.) → What conversation needs to happen to surface different perspectives? (That's your main activity.) → How will the decision be captured and committed to? (That's your closing.) That's your entire workshop. Input → Conversation → Decision. Step 3: End with the decision on paper. Not on Post-it notes. Not in someone's head. Written down with: → The decision itself → Who owns implementation → The first action within 7 days → A check-in date within 14 days If the decision isn't written down before people leave the room, it wasn't actually made. The difference is this: Topic-based workshops give people something to think about. Decision-based workshops give people something to do. One feels productive. Running a workshop? Don’t just hope for engagement, design for it. It is 90% prep and 10% delivery. Here are my top tips for facilitating successful workshops: 🔍 Start with outcomes Be crystal clear on the why. What do you want people to walk away with? 💬 Design for emotion Map out how you want participants to feel before, during, and after the session. This affects everything from tone to format. 🗺️ Repeat the agenda Have timings and repeat throughout. It provides structure, helps people stay engaged and manages expectations. ⏱️ Make time visible Repeat timings on each slide and use timers to stay on track: • A digital timer on-screen (top right corner) during exercises helps participants self-manage. • A physical countdown timer with an alarm creates a clear transition cue. 📦 Timebox discussion: use ELMO Set clear boundaries for how long to spend on each topic. And when a conversation starts circling? Call out ELMO: Enough, Let’s Move On and add a note to revisit later in a Parking Lot. It keeps momentum high without cutting people off. 🤝 Keep it interactive Use group exercises and playback sessions. More voices = better thinking. Patterns often emerge in both the similarities and the differences. ✅ Recap achievements Before closing, reflect on what was accomplished. It reinforces momentum and gives people a sense of progress. ➡️ Agree next steps, with owners Clarity beats hope. Define what happens next, who owns it, and by when. Don’t leave it vague. Facilitation is a craft. Clarity, energy, and structure are your best friends. #BVSSH
