Tips for Successful Intern Managers: Building a Productive and Engaging Internship Experience
It’s that time of year again—when youthful energy jolts us into a season of high spirits. Summer internships are kicking off, bringing fresh perspectives, eager minds, and a chance to shape the next generation of talent. But how do you ensure that this energy translates into meaningful contributions for your company?
Internships are a two-way street: interns gain valuable experience, and companies benefit from fresh perspectives and additional support. But managing interns effectively requires thoughtful planning and execution. A well-structured internship can turn a short-term engagement into a long-term asset for both the intern and the organization. Here are six key strategies to ensure a successful internship experience.
#1. Build Momentum with Projects That Connect
Interns thrive when they see progress in their work. Instead of assigning disconnected tasks, structure their projects so that each one builds on the previous. This approach helps interns develop a deeper understanding of the business while reinforcing their skills in a meaningful way.
Real-World Example:
During one successful summer, an intern started by replicating existing automation into a similar process. This foundational task helped them understand company workflows while applying their technical skills. From there, they developed their own automation that produced a pre-specified report format, building their expertise in automation and reporting. By the end of the internship, they had designed a streamlined reporting process and report dashboard—demonstrating how structured projects can lead to significant business impact.
#2. Start Strong: A Thoughtful First Assignment
On day one, interns should hit the ground running. Assign a short, well-defined project that aligns with a skill they already possess—something you identified from their resume. This allows them to gain confidence early while familiarizing themselves with company processes. A quick win sets the tone for a productive internship.
#3. Assess, Adapt, and Maximize Potential
Every intern brings a unique mix of strengths and areas for growth. Use the initial project as a diagnostic tool to evaluate their technical abilities, problem-solving skills, and communication style. This insight will help you tailor their experience to maximize their development and contribution.
#4. Challenge Them with a Growth-Oriented Project
Once you understand your intern’s capabilities, introduce a more complex project that leverages their strengths while challenging them to develop new skills. Break the project into milestones, providing clear expectations and guidance along the way. Highlight how their previous work ties into this larger initiative, reinforcing their progress and growth.
#5. Align Their Work with Their Aspirations
Interns often have specific aspirations for their summer experience. Take the time to understand what they want to gain—whether it’s technical expertise, exposure to leadership, or industry knowledge. Then, connect their tasks and opportunities to these goals. More often than not, their interests will align with business needs, creating a win-win scenario.

#6. Show Them the Bigger Picture—And Their Impact
Encourage them to quantify their contributions by tracking metrics such as:
- Time savings: Automating a process that reduces manual work by X hours per week.
- Efficiency improvements: Consolidating X files into a single streamlined report.
- Automation impact: Developing a tool that enhances X downstream reports.
- Financial contributions: Releasing X in reserves or optimizing cost structures.
When interns understand the value they bring, they gain confidence and a deeper connection to the business. When they quantify their contributions, they gain confidence and a deeper connection to the business. Encouraging interns to articulate their impact prepares them for future roles and reinforces the importance of their work.
Final Thoughts
A well-managed internship benefits both the intern and the company. By structuring projects strategically, assessing strengths early, and aligning tasks with business needs and intern goals, managers can create a rewarding experience that fosters growth and delivers tangible results.

10mohi Tiffany! I would add 3 more things - at least these have worked great for me! I have them network with other interns at work so they can see and hear various aspects of actuarial internship. I would have a buddy system (I found assigning an entry level full time student allowed them a space a ask questions they might be scared to ask their manager) and to have frequent check-ins ( even daily touch-points early on, so they don't feel lost or overwhelmed). Soft skills are as important as technical strengths because after all we are showcasing the company and the actuarial profession to develop the future talent pipeline and we want the interns to walk away happy with the choice they made!
