Spearheading a Network-First Future of Work through AI-powered Organizational Network Analysis (ONA)

About us

Cognitive Talent Solutions (CTS) leverages Organizational Network Analysis (ONA) to spearhead a network-first future of work. Recognized as a leading People Analytics vendor by RedThread Research and Everest Group, CTS has also been named as one of the top vendors shaping the ONA space by David Green. In 2025, CTS was named Best Innovative Solution in Talent Analytics at the HR Tech Awards. The company’s advisory board includes esteemed academics from Biola and Stanford Universities, as well as former Fortune 500 C-level executives. CTS’s patent-pending technology, integrated into its Cognitive Network Analyzer™, serves Fortune 500 and Global 2000 clients like Thermo Fisher Scientific, CBRE, Coca-Cola, and Securitas. As a certified technology partner of both Google and ServiceNow, CTS collaborates on scalable, AI-powered solutions that drive innovation and efficiency through network-first insights.

An interesting tension exists because the Network-First Manifesto community is also the first Network First community. Our purpose is to enable human connection and collaborative freedom. Our mission is to articulate, refine, and demonstrate the Network First methodology. Most of the time these reinforce each other. But sometimes collaborative freedom can pull attention toward initiatives that are not directly advancing the methodology itself. This creates both an alignment challenge and a scalability challenge. We don’t yet have the infrastructure to support thousands of members and initiatives at scale, but part of the reason is that the methodology is still being refined through practice. At the same time, complete openness can make participation harder. Starting from a blank page is often more difficult than building on examples, templates, and shared patterns. Perhaps the challenge is not choosing between freedom and focus, but finding the right balance between the two. How do you think communities can preserve collaborative freedom while maintaining enough focus to advance a shared mission?

#Leadership #DecisionMaking #FutureOfWork #AI #HumanCenteredLeadership

Network Literacy is like one of those things that once you see it, you can’t unsee it. We are so conditioned to look at org charts that a neatly organized pyramid of little humanoid icons might not seem strange at first, but human collaboration doesn’t actually happen in org charts… It happens in networks. Network literacy begins with this understanding. It’s a radical paradigm shift from our hierarchy-first world to a network-first way of thinking. Decades of research on organizational networks and social capital tells us that value doesn't flow through pyramid diagrams, it flows through human relationships. As a founding member of the Network-First Manifesto community, I've been part of translating that research into a practical framework for how individuals and organizations can think and operate in a more network-literate way. But understanding it intellectually and knowing how to live it are two different things. A CXO I work with recently told me she's "not good at" making her contributions visible. The way she said it, you could hear two things at once: a deficit she felt she should fix, and a line she didn't want to cross. She wasn't looking to become a self-promoter. She was looking for something that didn't require her to become someone she wasn't. She had framed it in her own mind as a self-promotion problem. How do I get credit for the work I'm doing without feeling transactional about it? I reframed it as a contribution question. The goal isn't to be seen. It's to add value in ways that matter to the people you're trying to reach. Visibility becomes a byproduct of that, not the objective. I have this exact same conversation with students navigating letters of recommendation. They feel icky "buttering up" a teacher to get a good letter. I redirect them with this: building strong relationships isn’t about ‘strategy’. It’s as simple as asking questions you actually want answered and asking for help when you really need it. If you’ve been following along, you might be able to see how Identity Capital and Self-efficacy help enormously in building a strong network. Knowing what you care about leads to asking questions that you really want answered, and believing you can learn leads to asking for help when you really need it. Network literacy isn't about knowing the right people. It's a fundamental shift in how you see human systems. Instead of a sales pipeline, you begin to see a trust network, and instead of a title, or power, or influence, you value the reputation you’ve built by consistently showing up with something real to offer. This is as true for a high schooler building their first relationships with teachers and mentors as it is for an executive navigating a complex organization. The currency is the same: Contribution over transaction. Curiosity over performance. Presence over positioning.

  • 🔔 Reminder: Our Network-First webinar is coming up Join us on April 29 at 6:00 PM Arabia Standard Time for an interactive session on how organizations across the GCC can unlock performance, innovation, and adaptability by understanding and activating their informal networks. As complexity increases, traditional structures alone are no longer sufficient. In this webinar, we will introduce the Network-First approach and share practical perspectives on how organizations can operate more effectively by leveraging real collaboration patterns. The session will be led by Francisco Marin, Founder and CEO of Cognitive Talent Solutions, and Wael Khoury, Founder and Managing Director at Lopez Khoury and Associates, LLC. Both are founding members of the Network-First Manifesto. Together, we will explore: • What it means to operate as a network-first organization • How to unlock collaboration and influence beyond formal structures • Why this approach is particularly relevant for the GCC region This session is designed for leaders and practitioners in the future of work, organizational design, and people analytics. 👉 Register: https://lnkd.in/ggpYF-jH

  • Our patent-pending Mentorship Matcher AI Agent is now fully operational across all clients using the Cognitive Network Analyzer™. This goes beyond simply identifying the right mentor. The agent orchestrates the entire workflow: • Identifies the most relevant peer mentors based on real network dynamics • Gathers HR consent on a case-by-case basis • Informs first-line managers to ensure alignment • Gathers consent from both mentor and mentee • Introduces them directly via email • Collects feedback on the mentorship experience • Assesses the impact, including estimated savings from faster onboarding What used to be a manual, fragmented process is now a seamless, end-to-end system powered by Organizational Network Analysis. https://lnkd.in/g6k95WEK

  • In private equity, generating real alpha has become harder. Competition for deals is intense. Pricing is tight. Operational improvement expectations are higher than ever. In this environment, “knowing what you’re buying” has to go far beyond reviewing leadership résumés, tenure, and reputation. Those traditional signals tell you how good each individual brick looks. They do not tell you whether the wall actually holds together under stress. This is where Organizational Network Analysis (ONA) changes the picture. ONA reveals how organizations actually function day to day by mapping patterns of collaboration, trust, and influence. It provides a hidden view into the relational wiring of a company: who people go to for information, who unblocks decisions, where influence truly sits, and how leadership functions as a system rather than as a set of individuals. For private equity investors, this perspective unlocks a powerful new layer of insight across the entire investment lifecycle.

Today Cognitive Talent Solutions had a great session with our ServiceNow partners at their office in San Francisco. Katarina Marin Mayer and I aligned with our partners on the strategy for the rest of the year, focusing on Agentic AI use cases and how Organizational Network Analysis can enhance employee experience within ServiceNow applications. Excited about the potential ahead and the impact we can create together. Thank you Brian Snyder, Jacky Hayes and Jules Walther for being such great hosts and, above all, for being such a strong partner. Looking forward to a very successful year and to continuing to expand our collaboration.
